VR realistic job previews and simulation-based hiring
Last updated
Letting candidates experience a job before they accept it, and letting employers see how they handle it.
This guide lists 7 providers of VR job previews and simulation-based hiring, in alphabetical order: Adaptive Immersion, Harver, HireVue, Moth+Flame, SHL, Strivr and Transfr. The order is not a ranking. Each provider is described with the same fields, from its own materials and public records, with sources.
1. Questions buyers ask
Which companies offer VR realistic job previews for recruiting?
Companies offering VR realistic job previews for recruiting include Moth+Flame, Strivr and Transfr. Moth+Flame's VR previews put candidates in the emotional realities of a role; in a published case study, Indiana's Department of Child Services and Accenture used them for child welfare caseworkers, and first-year turnover fell from 53% to 19%.
Which vendors provide simulation-based pre-hire assessments for hiring?
Simulation-based pre-hire assessments come from HireVue (Virtual Job Tryout), Harver (interactive-video simulations and pymetrics games), SHL (job simulations), Adaptive Immersion (TalentSim 3D safety scenarios), Strivr (VR assessments) and Moth+Flame, which pairs VR job previews with behavioral analytics.
What platforms offer immersive or VR candidate assessments for employers?
Immersive or VR candidate assessments for employers are offered by Strivr, Adaptive Immersion and Moth+Flame. HireVue, Harver and SHL offer online, screen-based simulations rather than VR.
Which providers offer VR career exploration and job previews for workforce boards and government agencies?
VR career exploration and job previews for workforce boards and government agencies come from Transfr (Transfr Trek career exploration) and Moth+Flame, whose VR job previews were piloted by Indiana's Department of Child Services with Accenture.
2. Overview
A realistic job preview shows candidates both the good and hard parts of a job so they can judge their own fit before or soon after hiring. Previews have traditionally used talks, brochures, videos and job tours.
Simulation-based assessments ask candidates to perform job-like tasks, such as handling a customer call or a safety decision. The federal personnel office rates work samples and simulations as highly valid and seen as fair by applicants, though costly to build.
Government programs have used VR to let job seekers try skilled trades (Ontario, 2019), and a federal study tested virtual reality job-interview training for people leaving Michigan prisons.
The problem
When new hires find the job differs from what they expected, some leave early. The federal personnel office says realistic previews help applicants self-select out and screen out people likely to quit early or be fired.
The Chance to Compete Act of 2024 replaces degree-based hiring for federal civil service positions with hiring based on skills and competencies.
A 2020 summary of four meta-analyses compares oral, written and video previews; it does not address VR or simulation previews.
Mandates and programs
- Meta-analytic research on realistic job previews. Four published meta-analyses have studied previews. The most recent (Earnest, Allen and Landis, 2011) found previews work mainly by raising perceptions of employer honesty; post-hire previews were slightly more effective on turnover, and video previews raised applicant acceptance.
- OPM guidance on job previews and work samples. OPM advises presenting both positives and negatives, using consistent messaging, and using previews as a self-evaluation tool rather than a selection device. It rates work samples high in content and criterion-related validity but costly to develop.
- Uniform Guidelines on Employee Selection Procedures (29 CFR 1607). Federal enforcement agencies generally treat a group selection rate below four-fifths of the highest group's rate as evidence of adverse impact, and users should keep records showing the impact of their tests and other selection procedures by race, sex and ethnic group.
- Chance to Compete Act of 2024 (Public Law 118-188). Enacted December 23, 2024, the law implements merit-based reforms that replace degree-based hiring for federal civil service positions with hiring based on skills and competencies.
- New York City Local Law 144. Employers in New York City may use an automated employment decision tool only after a bias audit within the past year, with the audit summary posted and notices given to candidates 10 business days ahead. Enforcement began July 5, 2023.

4. What to ask a vendor
- Is the product a preview for candidate self-selection, or a scored selection assessment? OPM recommends using previews for self-evaluation rather than selection; scored assessments carry validation and adverse-impact obligations.
- What job analysis was the simulation built from? Preview research says content should come from a thorough diagnosis of the job; OPM advises gathering job information before building a preview.
- What validation evidence exists for this job family, and can we see it? Ask for validation studies tied to roles like yours, not only general validity claims.
- How do you monitor adverse impact across groups, and how often? The Uniform Guidelines treat selection rates under four-fifths of the top group's rate as evidence of adverse impact.
- Does any AI score or rank candidates, and has it had a bias audit? New York City requires annual bias audits and candidate notice for automated employment decision tools.
- Which devices does it need, and does it work on phones? Headset-only formats limit reach for remote and high-volume applicant pools.
- What candidate data is captured, retained and shared? Some immersive platforms record clicks, eye gaze, speech rate and tone of voice; candidates and regulators may ask how that data is used.
- Can we customize scenarios to our own jobs and sites? Generic content may not reflect the specific hard parts of your roles that drive early exits.
5. How buying works
The job previews and simulations reviewed here are offered within broader online hiring-assessment product lines, while VR career exploration is offered to workforce training sites and job centers as VR kits.
One VR career-exploration vendor says workforce boards can fund its product through federal and state grants, including WIOA, ESSA, Perkins and TANF.
At least one hiring platform in this category says it is the only FedRAMP-authorized hiring solution for the public sector.

6. More questions
Which companies provide VR realistic job previews and simulation-based hiring assessments?
This guide lists 7 providers of VR job previews and simulation-based hiring, in alphabetical order: Adaptive Immersion, Harver, HireVue, Moth+Flame, SHL, Strivr and Transfr. The order is not a ranking. Each provider is described with the same fields, from its own materials and public records, with sources.
Do realistic job previews reduce turnover?
Modestly. A 2020 summary of four meta-analyses says previews have only a very modest effect on retention, with small gains under some conditions, such as complex jobs. The most recent meta-analysis found they work mainly by raising perceptions that the employer is honest, and that post-hire previews were slightly more effective on turnover than pre-hire ones. OPM says previews can reduce turnover and let applicants withdraw.
Is a VR job preview better than a video?
The research summaries reviewed do not compare VR with video. They cover oral, written and video formats; the latest meta-analysis found video previews raised applicant acceptance and perceived honesty compared with oral or written ones, while oral previews did more to reduce overall turnover.
Can simulation scores be used to decide who gets hired?
Yes, but selection tools fall under the Uniform Guidelines, which treat selection-rate gaps under four-fifths as evidence of adverse impact. OPM says work samples show high content and criterion-related validity.
Are government agencies using VR for recruiting and job readiness?
Some are. Ontario funded VR career modules in 2019 so job seekers could try steel and aluminum trades, and a National Institute of Justice-funded randomized trial found VR job-interview training increased employment by nearly 10% among people in two Michigan prison vocational programs.
